PENGARUH STRES KERJA DAN KOMPENSASI TERHADAP KINERJA PEGAWAI MELALUI KEPEMIMPINAN TRANSFORMASIONAL
Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh stres kerja dan kompensasi terhadap kinerja pegawai dengan kepemimpinan transformasional sebagai variabel mediasi. Pendekatan kuantitatif digunakan dengan desain eksplanatori untuk menguji hubungan sebab-akibat antarvariabel. Data dikumpulkan melalui survei terhadap 200 pegawai sektor publik dengan instrumen kuesioner skala Likert yang telah melalui uji validitas dan reliabilitas. Analisis dilakukan menggunakan regresi linear berganda serta uji Sobel untuk menguji peran mediasi kepemimpinan transformasional. Hasil penelitian menunjukkan bahwa stres kerja berpengaruh negatif signifikan terhadap kinerja pegawai, sementara kompensasi berpengaruh positif signifikan. Selain itu, kepemimpinan transformasional berperan penting dalam meningkatkan kinerja secara langsung sekaligus menjadi mediator yang melemahkan pengaruh negatif stres kerja serta memperkuat pengaruh positif kompensasi terhadap kinerja. Temuan ini menegaskan pentingnya strategi manajemen sumber daya manusia yang menekankan pengelolaan stres, pemberian kompensasi yang adil, serta pengembangan kepemimpinan transformasional dalam organisasi sektor publik. Penelitian ini memberikan kontribusi teoretis dengan mengintegrasikan faktor psikologis dan struktural dalam menjelaskan kinerja pegawai serta kontribusi praktis bagi manajemen organisasi publik dalam merumuskan kebijakan yang adaptif dan berorientasi kinerja.
